The Fun Theory
“Al trabajo se viene a trabajar”. “Diviértete trabajando”. “Mandar es saber servir”. Estas tres frases componen el mantra escrito en un viejo post-it arrugado que me recibe todos los días al sentarme en mi mesa y que repito antes de ponerme a trabajar.
De las tres frases, quizás la más controvertida sea la segunda “diviértete trabajando“. Pero, sin ella, mi metodología de trabajo no estaría completa. Y es que, al menos yo, no sabría trabajar con la misma intensidad, con la misma dedicación y el mismo empeño, si no me divirtiera profundamente haciéndolo.
Muchos confunden diversión con informalidad, pero eso es un completo y absoluto error porque -no nos equivoquemos- yo soy muy serio. Si me comprometo a hacer algo, lo hago. Tampoco creo que sea excesivamente vago, al menos no más que cualquiera que prefiera estar en un chiringuito gaditano comiendo pescaíto frito antes que delante de un ordenador depurando código. Entonces, ¿dónde encaja la diversión en todo esto? Empecemos a desgranar que es eso de La Teoría de la Diversión, The Fun Theory para los de Burgos y amantes del marketing.
EL PRINCIPIO
Partimos de la base de que nada, absolutamente NADA, debería enfadarnos en un ambiente profesional. Al trabajo vamos a trabajar ¿Que qué es eso de trabajar? Un pacto: nosotros desarrollamos una serie de actividades y, a cambio, nos pagan. Pero las responsabilidades de la empresa no acaban en nuestra nómina. Del mismo modo que fija nuestras retribuciones, tiene que definir cuáles son nuestras tareas y objetivos, y con qué medios contamos para lograrlos. A veces, en puestos con más o menos responsabilidades, esos medios dejan de ser materiales y pasan a ser intangibles, como el tiempo, o humanos: otros trabajadores que, al igual que tú, quieren saber qué es lo que esperan de ellos y con qué armas van a dotarles para lograrlo. En esta realidad aséptica e idílicamente gattaquiana, ¿alguien concibe un gruñido? ¿una contestación mal dada? ¿un golpe en la mesa?
LA ¿TRISTE? REALIDAD
Lo cierto es que la teoría choca con la cruda realidad: que todos o casi todos trabajamos con otras personas y que, como antes hemos dicho, la consecución de nuestras tareas depende -en menor o mayor medida- del trabajo y buena voluntad de esas otras personas, nuestros compañeros, que como seres humanos son falibles y tienen sentimientos, hijos pequeños que no les dejan pegar ojo, hipotecas que pagar, equipos de fútbol que SIEMPRE la lían parda o suegras maléficas que lleguen a condicionar su comportamiento en el trabajo.
Si a eso le sumas que uno no siempre tiene claro sus objetivos (ni mucho menos) y que, a veces, estos tienen la misma tendencia a expandirse que el Universo, nos encontramos con un entorno laboral que tiende a estresar y cabrear al empleado que suele aplicar el Teorema del Botones Sacarino: “un Jefe, hasta que demuestre lo contrario, es siempre un cretino”. Al mismo tiempo que cualquier jefecillo siempre tiene presente la Ley de Jonás: “un empleado siempre quiere trabajar menos y ganar más”.
EL PALO Y LA ZANAHORIA
Ante tal panorama, la gestión de personal se ha basado tradicionalmente en dos sofisticadas herramientas de motivación e incremento de la productividad: el palo y la zanahoria. La corriente de pensamiento palozanahorista cree ciegamente en dos axiomas:
- El subordinado no tiene donde caerse muerto y, al fin y al cabo, le hemos dado trabajo. A cambio de ese regalo divino, él nos ha vendido su alma y ahora nos pertenece, por eso puedo pegarle con el palo.
- El subordinado es imbécil porque, si fuera tan listo como yo, no sería mi subordinado y, por tanto, está claro que puedo engañarle con unos cheques-restaurante, una cesta por Navidad y ¡hasta con una zanahoria!
Lo cierto es que la gestión palozanahorista ha funcionado bastante bien en entornos como Corea del Norte, la Italia de Mussolini o la España pre Unión Europea, pero ha empezado a hacer aguas en otros escenarios no tan favorables. Así, en países donde el paro -crisis aparte- baja habitualmente del 10% en general y en sectores con menos desempleo aún como la informática en particular, se demuestra que los empleados, subordinados, compañeros al fin y al cabo, no sólo son muy flojitos y aguantan pocos palos sino que, además, de tontos no tienen ni un pelo. Hay que buscar otro modelo de gestión de personal o resignarse a pegarse uno mismo con el palo en la cabeza mientras te comes la zanahoria.
TERMINATOR Y DON PINPÓN
¡Yo también quiero ser Don Pinpón!
Pero la verdadera revolución no viene del empleado base, sino del esbirro que manejaba el palo y la zanahoria. Ante la rebelión de las masas, el amo le impulsó a convertirse en una especie de Terminator justiciero que se enfrentara a todo y a todos sin plantearse siquiera si la carnicería tiene sentido alguno. El problema llegó cuando los esbirros se dan cuenta de que… ¡No quieren ser Terminator! ¡Quieren ser Don Pinpón!.
Así es, Don Pinpón, el amigo de los niños y Espinete. Don Pinpón molaba. Don Pinpón era cool. Todo el mundo le hacía caso y le respetaba, no porque gritara ni porque llevara palos y zanahorias, sino porque reconocían su autoridad, su experiencia, sus conocimientos y porque, ¡qué diablos! Don Pinpón era divertido.
Y de repente, la gente descubre que prefiere el modelo de gestión de Don Pinpón al de una máquina de matar venida del futuro. Que puede ser más efectiva una sonrisa y un “por favor” que un “hasta la vista, baby” y que, encima, está mejor visto. Pero, ¿por qué es más efectivo? ¿Por qué está mejor visto? ¿Por qué a todos nos gusta Don Pinpón?
AHORA SÍ, THE FUN THEORY
El fracaso del palozanahorismo nos obliga a buscar otro modelo de gestión observando a los empleados desde otra perspectiva. Si a la gente le gusta la diversión, quizás se puede conseguir que trabajen más y mejor si lo hacen con un poco de ésta. La Teoría de la Diversión se resume en una sola frase:
La diversión es la manera más fácil de mejorar el comportamiento de la gente
Nadie está diciendo que montemos un casino en la oficina, pero sí parece factible crear un ambiente relajado, agradable y, ¿por qué no?, divertido. No es tan difícil. A la gente le gusta escuchar música. Si no afecta a su trabajo, ¿por qué impedírselo? A la gente también le gusta cambiar su fondo de escritorio de vez en cuando. Si tampoco afecta a su trabajo, ¿por qué impedírselo? Pero, sobre todo, a la gente le divierte JUGAR. Pero… ¿qué es exactamente jugar?
Acaba tus tareas a tiempo, humano.
Gonzalez Millán define el juego como “una actividad placentera con un fin en sí misma”. Ésta es una de las múltiples definiciones que se puede encontrar del juego, pero no se puede establecer una definición exacta. Lo mismo ocurre con las teorías que intentan explicarlo.
Así, si consideramos jugar como una actividad placentera con un fin en sí misma, ¿no podemos considerar “juego” que alguien investigue las posibles aplicaciones de una tecnología concreta a las necesidades de la empresa? ¿No es “jugar” organizar un brainstorming y dar un pequeño premio a la mejor idea? Una vez más ¿no parece esto de lo más natural en un ambiente agradable y relajado?
Hace poco, apareció un curioso plugin para JIRA -una herramienta de gestión de tareas- que permitía que los usuarios lucharan unos contra otros con unos avatares que tenían más o menos poder dependiendo del número de tareas resueltas por cada uno de ellos. Esto es intrínsecamente una idiotez, pero si leemos los comentarios en la página del plugin nos encontramos con esto:

Y no es un comentario de un tarugo cualquiera, sino de Andreas Knecht, uno de los mejores desarrolladores de Atlassian.
Ahora, hasta tenemos una campaña viral que ha puesto nombre a esta teoría :O
SOBRE RECIÉN NACIDOS Y GUINDAS (CONCLUSIÓN)
Por supuesto, todo el mundo -sobre todo aquellos con la palabra “jefe” en su cargo- estarán pensando :”mi ambiente de trabajo es agradable y relajado”, pero antes de dar por hecho tal afirmación, intentad responder afirmativamente a estás dos preguntas:
- ¿Entraría dentro de lo posible llegar a gastarle una broma a tu responsable directo?
- En el caso de que tengas personas a tu cargo, ¿entraría dentro de lo posible que llegaran a gastarte una broma?

Si has contestado “NO” a alguna de las dos preguntas, no estás aplicando La Teoría de la Diversión en tu entorno de trabajo. Algo falla, sobre todo, si tienes personas a tu cargo y crees que tu “autoridad” se vería socavada si, por ejemplo, alguien te cambia la página de inicio del navegador al Club de Fans oficial de David Hasselhof.
En mi trabajo, hemos instaurado una norma no escrita. Cuando alguien visita algún sitio, suele traer algún alimento típico para los compañeros ¿Que te vas a Rute?, pues te traes piononos. ¿Que te vas a Chicago?, pues te traes cookies o pretzels o lo que sea. Hace poco, traje una Tarta de Santiago desde La Coruña (un sinsentido galaíco, ya lo sé). Podía haber escrito un correo convocando a la gente sin más, pero aproveché la ocasión y envié un mail donde avisaba que la compañía había lanzado un nuevo microsite para soportar una campaña publicitaria del departamento de Marketing. La URL era www.yonosoycesaryotraigocosas.com y, por arte de DNSs y virtual hosting, redirigía a esta página.

¿Que quién es el famoso César? El miembro del equipo más olvidadizo con el tema de traer comida después de los viajes. César encajó la broma con tanta deportividad como nosotros cuando él se ríe de alguna mamarrachada nuestra.
Nadie dice que sea fácil. Como impulsores de la Teoría de la Diversión, no nacimos ayer ni nos hemos caído de un guindo, simplemente algunos creemos que es más productivo gastar tu tiempo creando el ambiente adecuado para que la gente con talento y potencial pueda desarrollar su trabajo con todas las facilidades posibles, en vez de malgastarlo vigilando y castigando.
Imagino que muchos pensareis que esto es una soberana perdida de tiempo. Yo no lo veo así. Aunque divertirnos no puede ser el principal objetivo en el trabajo -al trabajo se va a trabajar ¿recuerdas?- nadie debe sentirse culpable por gastar el 5% de su tiempo enriqueciendo su ambiente de trabajo. Como recuerda el gran Roberto Canales en su IM-PRES-CIN-DI-BLE libro “… el trabajo intelectual es intangible. La actitud es tan importante como la aptitud. Hay que crear buenas dinámicas“.
Algunos también dirán que es imposible aplicar este teoría con su equipo… o con sus jefes. Si eso es verdad -y tienes la oportunidad- a lo mejor es el momento de que empieces a pensar en cambiar de equipo… o de trabajo.
Es casi tan difícil encontrar un trabajador con motivación e iniciativa como a un gestor que apoye la Teoría de la Diversión. Si tienes la suerte de ser el responsable de alguien así, pregúntate si has hecho todo lo posible para que aprovecharlo facilitándole el mejor ambiente de trabajo . Si por el contrario, tu compañía te da todas las facilidades para que seas proactivo y asumas responsabilidades sin perder la diversión en el camino… pregúntate si no lo estás desperdiciando.
10 SUGERENCIAS PARA HACER MÁS DIVERTIDO TU TRABAJO
- Redecora tu sitio o mesa, un cambio de paisaje puede ser motivante
- Escucha buena música (con auriculares, claro)
- Motiva a tus compañeros para que intercambien un par de palabras contigo dejando un bote con caramelos encima de tu mesa :)
- Utiliza la hora de la comida para hablar con tus compañeros o salir a comer fuera con ellos
- Cambia tu fondo de escritorio o salvapantallas por fotos de tus últimas vacaciones
- De vez cuando tómate un descanso y limpia tu buzón de correo de mensajes prescindibles (no es muy divertido, pero te dará paz mental)
- Organizar porras/apuestas absurdas sobre concursos de la tele o deportes pintorescos
- Elegir un día de la semana como “Día del Gran desayuno” y, que cada semana, alguien traiga algo de casa
- Elaborar listas de cosas como “Las 10 mejores canciones para programar” y que cada uno proponga su propia lista. Invitar a algo a quien elabore la lista con mayor consenso
- Levántate de tu sitio y, sin mediar palabra, dale un abrazo al compañero que tengas mas cerca

Pues yo discrepo.
Para mi un ambiente agradable y divertido(en el sentido que tu mencionas) es básico. Ya no digo que sea lo que se tenga que conseguir para ser más productivo, sino que creo que debería ser norma de facto. Quiza he tenido mucha suerte en los trabajos que he estado y los grupos en los que he trabajado pero todo lo que mencionas se hacía.
Ahora bien, tener un buen ambiente de trabajo, en mi opinion, garantiza que la gente quiere trabajar en esa empresa y no en otra, lo cual no significa que la gente sea más o menos productiva. Por supuesto que con un mal ambiente se curra menos!
Ahora bien, nos guste o no se necesita una motivación: ya sea positiva (si haces las cosas bien) o negativa (si haces las cosas mas), o las dos.

Como escribi en ese post, hace ya algun tiempo, yo no veo nada de malo en el palo y la zanahoria, quiza el problema es que en España se aplica mas la teoria del Palo o el palo que la del palo y la zanahoria.
En resumen, la Fun Theory, como tu la llamas, creo que debe ser imprescindible, pero no me parece que sea la solución al problema de productividad que hay por España… sigo defendiendo el palo y la zanahoria.
Pues hombre Abel… tu opinión es tan valida como la mía, pero sigo viendo la Teoría de la Diversión como una opción mas productiva. ¿Por qué? Porque si alguien tiene que estar manejando palos y zanahorias… no tiene manos para hacer nada más :) Piénsalo.

Para alguien tan autodidacta como yo a veces hecho de menos el palo y la zanahoria para uno mismo, es decir, el arte de hacer creer al “superior” que “no tienes donde caerte muerto” y “que eres imbécil”, lo cual supone en la práctica no asumir responsabilidades y no hacer bien tu trabajo puesto que eres el “imbécil”, en cierto modo “se vive mejor”.
Mi impresión es que en España por desgracia al que le suele ir mejor y el que suele prosperar, es el que pide palo y zanahoria. Por eso (y por otras razones) la productividad de este país es lo que es.
No hay más que ver el debate “económico” de estos días en plena crisis en los que la principal preocupación de la patronal es conseguir mayor facilidad para el despido, es decir tener más largo el palo y gastar menos en la zanahoria.
En vez de hablar de los verdaderos problemas: una economía centrada en la especulación y en poner ladrillos y en camareros, en donde hay que estar bastante chiflado para tratar de innovar en otros temas. Y esto lo digo desde alguien que pertenece “a la patronal”.
Definitivamente Krispin Klander sabía mucho de “feedback” :D
